Whenever a race is started, you have the option with your team to select: leader, sprinter, free element etc... But does this make any difference on how the rider performs? For example is there any advantage of me putting a rider on free element instead of team mate?

No. It can affect your rider's morale though.

So for example if I put a sprinter as a team-mate and then decide later on that I want him in the sprint, the chances are that his sprinting ability won't be quite as good?

In previous games, the daily form of the race captain could not be lower then -3, if I remember correctly. I cannot guarantee that it works like that still but you should not forget to set it.

But other than that, it has no effect at all. Not even morale. The morale is only considered, when you change the status from stage to stage or when simulating.
