A suggestion for the team change problem:
After one or two seasons, if there are no interesting offers from other teams, you could simply transfer him to Rabobank as they do with many talents irl.
There he could start as a helper/free element again and work his way up.
Like that, you could have both the challenge to dominate the CT and then the WT.

On the changing team issue ...
I might just move him to the main Rabobank team now, then play with Rabobank.
Basically, in my past experience he only ever is on a 1yr contract, then always moves to the main team. So im just speeding it up a bit.
